Abstract
This study presents an analytical attempt to examine the issue of organizational
behavior among workers at the National Public Cement Company of Sour El
Ghozlane, within the framework of two independent variables: the social identity
deeply rooted in individuals’ social environment—shaped by their affiliation with
social groups, socialization processes, social actions, and prevailing social values in
their regions—versus the organizational culture of the institution, encompassing the
official beliefs, procedures, and organizational values upon which the company’s
formal culture is founded. In light of the sociological perspectives advanced by Ibn
Khaldun and Michel Crozier, the behavior of workers within the cement company
transcends formal interactions stemming from administrative or industrial practices
aimed solely at productivity. Instead, it reflects the actual social structures to which
these individuals—who are simultaneously members of society and workers in the
company—belong. These structures form the underlying framework that shapes and
motivates their organizational behavior. Hence, workers’ behavior within the
institution cannot be understood in isolation from the broader social and cultural
contexts prevailing in both the organization and the individuals’ interactions within its
relational system. Uncovering the relationship between social identity and
organizational culture requires delving into the depth of the social structure that
continuously reshapes labor practices within the institution. From this perspective,
organizational behavior exceeds the limits of individual actions in response to specific
situations; it becomes the product of collective interactions and practices, driven by
multiple, distinct, and sometimes competing social identities that merge, contend, and
contradict within the unique cultural fabric of the institution. Consequently,
organizational culture is not merely a set of written rules or visible slogans but rather a
deep-seated system of values, beliefs, and symbols expressing the social and cultural
characteristics of workers within their broader social milieu. The relationship between
social identity and organizational culture thus manifests in workers’ everyday practices
within the institution. While the company imposes specific behavioral patterns derived
from adherence to its internal regulations, individuals simultaneously reproduce and
reinterpret these patterns through daily practices shaped by the social dimensions of
their identity, enacted within the organizational setting.
